Amazon has historically offered less base cash pay compared to some of its peers. Instead, it has used stock grants — and the potential for massive share price increases — to attract talent. That strategy worked very well when Amazon shares surged from 2009 through most of 2021. But last year, the stock plunged, undermining the value of the stock awards as an employee-retention tool.

If it's appropriate and helpful for the conversation, managers may share where the employee sits in their range. This allows the manager to transition the conversation towards next steps and what the employee can do to get to the next level. Take time to understand what the employee's goals are related to compensation and help them make a strategy to achieve their goals for both the short- and long-term.
